Our assessments are used across a range of hiring and talent contexts, from high-volume recruitment and early careers hiring to professional and leadership roles. So every few years, we make adjustments to those assessments to make sure that they&#8217;re suitable for the target population and are up to date.&#8221;<\/p>\n\n\n\n<p>At Clevry, this can involve working on established assessments as well as developing new solutions. Markham explains that the Business Psychology team recently worked on a new <a href=\"https:\/\/www.clevry.com\/en\/platform\/scale-library\/\">personality scales library<\/a>, updating the content to reflect a more contemporary understanding of people and the modern workplace.<\/p>\n\n\n\n<p>However, <a href=\"https:\/\/www.clevry.com\/en\/services\/bespoke-psychometric-test-design\/\">bespoke assessment design<\/a> is the flagship of Clevry&#8217;s consultancy offering, tailoring assessment solutions to the specific requirements of each organisation\u2019s hiring needs rather than looking to an off-the-shelf assessment.<\/p>\n\n\n\n<p>But assessment design is only one part of the role.<\/p>\n\n\n\n<p>&#8220;We do all sorts,&#8221; Markham explains. &#8220;We also support with recruitment itself, being on interview panels for other people&#8217;s companies, or taking on the role of Assessor to support with assessment centres.&#8221;<\/p>\n\n\n\n<p>The work can also involve running development centres and supporting promotion decisions, in which organisations can identify and develop internal talent for more senior positions.<\/p>\n\n\n\n<p>\u201cWe run a lot of training courses for the hiring population to support a deeper understanding of psychometrics and how to assess ability and personality during hiring&#8221;.<\/p>\n\n\n\n<div style=\"\n    border-left: 6px solid #3f7f67;\n    background: #f4f4f4;\n    padding: 30px 36px;\n    margin: 40px 0;\n    border-radius: 8px;\n\">\n    <blockquote style=\"\n        margin: 0;\n        font-family: 'Plus Jakarta Sans', sans-serif;\n        font-size: 24px;\n        line-height: 1.5;\n        font-style: italic;\n        color: #3f7f67;\n        font-weight: 400;\n        border: none;\n    \">\n        &#8220;We run a lot of training courses for the hiring population to support a deeper understanding of psychometrics and how to assess ability and personality during hiring.&#8221;\n    <\/blockquote>\n<\/div>\n\n\n\n<p>While a Business Psychologist&#8217;s work at Clevry is primarily focused on assessment and selection, Markham explains that Business Psychology can be applied more broadly across the employee lifecycle, including <a href=\"https:\/\/www.clevry.com\/en\/resources\/employee-onboarding\/\">onboarding<\/a>, development, promotion and offboarding.<\/p>\n\n\n\n<div style=\"height:20px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n\n\n<h2 class=\"wp-block-heading\">How is Business Psychology different from clinical or research psychology?<\/h2>\n\n\n\n<p><strong>Joseph:<\/strong> How would you describe the difference between Business Psychology and other psychology careers, such as clinical or research psychology?<\/p>\n\n\n\n<p><strong>Danielle:<\/strong> &#8220;Business psychology sits within the domain of occupational psychology. However, Markham explains that business psychology often extends much further across the employee lifecycle. This includes development initiatives such as <a href=\"https:\/\/www.clevry.com\/en\/resources\/case-study\/bdo\/\">Leadership development<\/a> centres or assistance with the promotion process up to Partner level.<\/p>\n\n\n\n<p>Clinical psychology, by contrast, is focused on mental health and supporting people in society who may be experiencing psychological difficulties.<\/p>\n\n\n\n<p>&#8220;Research psychology is more closely connected to the academic side of the discipline, including research, teaching and policy. Psychological research is the scientific study of behaviour, the information that goes into understanding and creating the theoretical models that we use in practice.&#8221; Markham says. &#8220;So that could involve working as a researcher, an academic or a lecturer, or working in policy writing and regulation, using insights to inform implementation.&#8221;<\/p>\n\n\n\n<p>For Business Psychologists, the focus is therefore on applying the psychological knowledge considered to be best practice when understanding behaviour in the workplace, helping organisations make more informed and fair decisions.<\/p>\n\n\n\n<div style=\"height:20px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n\n\n<h2 class=\"wp-block-heading\">From business challenge to assessment solution<\/h2>\n\n\n\n<p>For Business Psychologists working with organisations, the process does not necessarily begin with an assessment. It starts with understanding the problem.<\/p>\n\n\n\n<p><strong>Joseph:<\/strong> How do you go from understanding a client&#8217;s business challenge to identifying what kind of psychological or assessment solution might help?<\/p>\n\n\n\n<p><strong>Danielle: <\/strong>&#8220;We use a consultancy cycle. So, we start with Discovery, and that&#8217;s an opportunity for us to understand what the client&#8217;s needs are at the moment and what their pain points are, what their challenges are.&#8221;<\/p>\n\n\n\n<p>The Discovery phase helps the Business Psychologist understand where the organisation needs support and whether the challenge is something that can be addressed through the services available.<\/p>\n\n\n\n<p>&#8220;Often clients and companies need support with organisational development or organisational change more broadly.&#8221; Markham explains. &#8221; So, to understand whether we can support them, we need to identify where our service offering fits with their needs.&#8221;<\/p>\n\n\n\n<p>If assessment and selection strategies are appropriate, the process then moves into the Design phase, where the Business Psychologist can develop tests, assessments, training courses, or reports based on the client&#8217;s requirements.<\/p>\n\n\n\n<p>The Delivery phase is an opportunity to receive feedback from the client, often while the assessment is in a trial phase before it is widely rolled out. One example Markham shared involved a local council looking to appoint someone to a senior housing role. The organisation had three internal and three external candidates who had already progressed through the initial recruitment stages.<\/p>\n\n\n\n<p>The requirement was to present the six candidates to an interview panel to support with their final decision.<\/p>\n\n\n\n<p>In this case, Clevry provided an <a href=\"https:\/\/www.clevry.com\/en\/services\/assessment-service\/\">assessment service<\/a> in which Markham conducted individual soft skills interviews with each of the candidates in which they have an opportunity to explore their workplace preferences, tendencies and traits. Following these interviews, the findings were then presented to the panel.<\/p>\n\n\n\n<p>&#8220;We came in at the point of recruitment where they&#8217;ve had the initial sifting and interview, and it&#8217;s now about making a decision,&#8221; she explains.<\/p>\n\n\n\n<p>The involvement of an external Business Psychologist provides an external, unbiased perspective, informed by best practice, to support an organisation in making the right decision for them.<\/p>\n\n\n\n<p>The example illustrates how a Business Psychologist can contribute to a recruitment process beyond simply administering an assessment. The role involves understanding the context in which the assessment is being used, applying psychological expertise appropriately, and helping decision-makers make sense of what can be quite complex information.<\/p>\n\n\n\n<div style=\"height:20px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n\n\n<h2 class=\"wp-block-heading\">What do organisations misunderstand about psychometric assessments?<\/h2>\n\n\n\n<p><a href=\"https:\/\/www.clevry.com\/en\/platform\/assessments\/psychometric-assessments\/\">Psychometric assessments<\/a> are often familiar to people through popular personality quizzes and personality models, but Markham believes there can be significant misunderstandings about how professionally developed psychometrics actually work.<\/p>\n\n\n\n<p>&#8220;People tend to think that psychometrics are similar to that of like horoscopes or personality quizzes,&#8221; she says.<\/p>\n\n\n\n<p>The difference, she explains, is that psychometrics are based on scientific measurement and structured processes for scoring and interpreting psychological characteristics.<\/p>\n\n\n\n<p>&#8220;The difference with psychometrics is that they are a scientific measure of personality. So there&#8217;s a whole algorithmic process that goes into scoring and interpretation of someone&#8217;s personality score.&#8221;\n    <\/blockquote>\n<\/div>\n\n\n\n<p>Another common misconception is that assessments simply place people into fixed categories.<\/p>\n\n\n\n<p>&#8220;People have often heard of DISC or Myers-Briggs, models in which you fit into one of their categories, which can be useful for interpersonal comparison.&#8221; Markham explains.<\/p>\n\n\n\n<p>Clevry takes a different approach.<\/p>\n\n\n\n<p>&#8220;So this is called a Type approach. But we don\u2019t use categories, we use traits. This is called a Trait approach.&#8221;<\/p>\n\n\n\n<p>A <a href=\"https:\/\/www.clevry.com\/en\/blog\/trait-or-type-unlocking-personality-with-a-dual-approach\/\">trait-based approach<\/a> looks at individual, narrow characteristics, and understands them on a scale, providing a more granular understanding of an individual&#8217;s personality rather than assigning them to a broad category.<\/p>\n\n\n\n<p>&#8220;It means we&#8217;re saying that when we look at a specific behavioural trait, we understand it to be on a spectrum.&#8221;<\/p>\n\n\n\n<p>For Markham, understanding these distinctions is an important part of the work Business Psychologists do. Psychometrics can be technical and helping organisations understand what psychometric assessments measure and why, and how the results should be interpreted, is a big part of ensuring they are used appropriately.<\/p>\n\n\n\n<div style=\"height:20px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n\n\n<h2 class=\"wp-block-heading\">What skills does a Business Psychologist need?<\/h2>\n\n\n\n<p>The role also requires Business Psychologists to understand the commercial environment in which they operate.<\/p>\n\n\n\n<p><strong>Joseph:<\/strong> What skills do you think are most important for someone who wants to become a Business Psychologist?<\/p>\n\n\n\n<p><strong>Danielle:<\/strong> &#8220;I think because you&#8217;re working commercially, because you&#8217;re working business to business, it&#8217;s quite important to have a commercial mindset.&#8221;<\/p>\n\n\n\n<p>That does not necessarily mean that every Business Psychologist needs to be a salesperson. However, being able to understand client needs, communicate effectively with different audiences and appreciate the realities of the organisations they work with can be important.<\/p>\n\n\n\n<p>For people who enter psychology with a strong desire to help others, this can sometimes feel like a less direct route to making an impact. That&#8217;s still the end goal as a business psychologist, because we&#8217;re encouraging companies to make better hiring decisions using best practice, and avoiding bias and creating fairer opportunities.&#8221;\n    <\/blockquote>\n<\/div>\n\n\n\n<p>Rather than working directly with employees, Business Psychologists may work with organisations and professionals who then use that expertise to make decisions affecting people in the workplace.<\/p>\n\n\n\n<p>&#8220;You&#8217;re working with companies that don&#8217;t necessarily know a great deal about what you do and vice versa. So, it\u2019s a practise of understanding one another in order to be a useful support to them,&#8221; Markham says.<\/p>\n\n\n\n<div style=\"height:20px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n\n\n<h2 class=\"wp-block-heading\">How could AI change the role of a Business Psychologist?<\/h2>\n\n\n\n<p>Technology is already influencing how Business Psychologists work, although we are yet to know what the future of AI will look like.<\/p>\n\n\n\n<p>&#8220;I can&#8217;t predict what the future implications of AI might be, but I can certainly speak to how it&#8217;s affecting our work today.&#8221;<\/p>\n\n\n\n<p>One of the ways she finds AI useful is as a &#8220;thinking partner&#8221;. Rather than simply generating an answer, AI can help challenge assumptions, structure ideas and encourage someone to consider perspectives they might otherwise overlook.<\/p>\n\n\n\n<p>&#8220;Using an AI tool like ChatGPT gives you the opportunity to borrow a thinking partner,&#8221; Markham explains. &#8220;It means that you have someone to spar with, someone to explore your thoughts with, someone to facilitate your own thinking.&#8221;<\/p>\n\n\n\n<div style=\"\n    border-left: 6px solid #3f7f67;\n    background: #f4f4f4;\n    padding: 30px 36px;\n    margin: 40px 0;\n    border-radius: 8px;\n\">\n    <blockquote style=\"\n        margin: 0;\n        font-family: 'Plus Jakarta Sans', sans-serif;\n        font-size: 24px;\n        line-height: 1.5;\n        font-style: italic;\n        color: #3f7f67;\n        font-weight: 400;\n        border: none;\n        font-variant-ligatures: none;\n        -webkit-font-variant-ligatures: none;\n        font-feature-settings: \"liga\" 0, \"clig\" 0;\n    \">\n        &#8220;Using an AI tool like ChatGPT gives you the opportunity to borrow a thinking partner&#8221;\n    <\/blockquote>\n<\/div>\n\n\n\n<p>For a psychologist, she sees particular value in using AI to broaden thinking and challenge established ways of working.<\/p>\n\n\n\n<p>&#8220;Being open-minded as a psychologist is essential for avoiding bias and steering clear of the over-reliance on the majority viewpoint. Analysing from multiple angles and challenging existing assumptions is critical if we are to continue to support and represent perspectives from minority or underrepresented groups.&#8221;<\/p>\n\n\n\n<p>She also sees potential in using AI to safely process large amounts of data to speed up what would otherwise be a very lengthy, manual process.<\/p>\n\n\n\n<p>\u201cIt\u2019s good as Psychologists that we keep evolving.\u201d<\/p>\n\n\n\n<p>During the discovery phase of a consultancy project, for example, Business Psychologists may gather a significant amount of information by listening to people talk about their roles and responsibilities.<\/p>\n\n\n\n<p>With appropriate confidentiality measures in place, AI can help condense that information and identify the key themes.<\/p>\n\n\n\n<p>&#8220;It can condense down a lot of the noise that you don&#8217;t need that otherwise can unhelpfully cloud the project,&#8221; Markham says. This can help Business Psychologists focus on identifying the key competencies, behaviours, traits and preferences that may need to be measured, and disregard anything excess that isn\u2019t directly useful or essential.<\/p>\n\n\n\n<p>For Markham, the important distinction for using AI is to apply an automatic process to reduce repetitive work, not to bypass professional expertise.<\/p>\n\n\n\n<p>&#8220;Having completed my psychology degrees years before AI and conducted plenty of research over the years without the use of AI, I feel confident that I\u2019ve been able to learn the skills myself that I&#8217;m now asking AI to repeat for me. I&#8217;m not bypassing the learning; I&#8217;m just bypassing the repetition.&#8221;<\/p>\n\n\n\n<p>However, Markham acknowledges that AI is not without its faults.<\/p>\n\n\n\n<p>\u201cIt\u2019s important to note that AI does not always do our jobs as well as us, which means we may waste time training it to do work that we could&#8217;ve done better and quicker ourselves. All AI assisted work must be carefully checked by a human to ensure it has followed our commands to the letter, and not hallucinated facts or gone off track.\u201d<\/p>\n\n\n\n<p>She also points to a potential downside when organisations rely too heavily on AI-generated content. From a consumer perspective, she says, it can be easy to recognise when company communications have lost their authentic voice.<\/p>\n\n\n\n<p>&#8220;You lose the employer brand and you lose the company&#8217;s voice. It makes it less credible, less legible. As a consumer myself, it makes me personally less likely to buy into a company.\u201d<\/p>\n\n\n\n<p>For her own work, however, AI has so far brought more benefits than drawbacks. Used appropriately, she believes it can make work more efficient, provide more structure and help professionals work independently when they do not have any external human resource to act as a sounding board.<\/p>\n\n\n\n<div style=\"height:20px\" aria-hidden=\"true\" class=\"wp-block-spacer\"><\/div>\n\n\n\n<h2 class=\"wp-block-heading\">What is it really like to work as a Business Psychologist?<\/h2>\n\n\n\n<p>For psychology students considering their own career path, the reality of working as a Business Psychologist may not always be what they expect when they begin their studies.<\/p>\n\n\n\n<p><strong>Joseph:<\/strong> How does working as a Business Psychologist compare with what you expected when you were studying psychology at university?<\/p>\n\n\n\n<p><strong>Danielle:<\/strong> &#8220;When I was studying psychology, I probably didn\u2019t know that I could end up applying my psychological knowledge to the field of assessment and selection. So personally, I&#8217;m in a slightly different field to the one I thought I&#8217;d be in.&#8221;<\/p>\n\n\n\n<p>Markham&#8217;s career has taken her into an area of occupational psychology that she has benefited from, but one where the impact is at the organisational level, not the induvial one.<\/p>\n\n\n\n<p>&#8220;I tend to work with businesses and professionals to help them support people on the ground. It means that my influence and impact is indirect. I used to think I\u2019d end up working with individuals, with the employees themselves, but now I actually work at the organisational level. Having previously worked in clinical psychology and mental health, Markham found the pace and structure of corporate work noticeably different.<\/p>\n\n\n\n<p>&#8220;Having worked in clinical psychology and mental health, there&#8217;s absolutely no corporate jargon. Everything is quite fast-paced and essential. And in business psychology, things are slower because there are larger processes. There are other teams and people to take into account, and getting things in motion can take longer.&#8221;<\/p>\n\n\n\n<p>For someone considering a career in Business Psychology, Markham&#8217;s advice is to think about the kind of work environment and impact they are looking for.<\/p>\n\n\n\n<p>&#8220;If you want to support individuals one-on-one, it may be worth considering a role that lends itself more to a business-to-consumer model, or to consider a field like clinical psychology or mental health,&#8221; she says. &#8220;If you&#8217;re more interested in the business side of things, then working in a company like Clevry where you\u2019re working business-to-business allows you to work on a slightly larger scale with a commercial view.&#8221;<\/p>\n\n\n\n<p>Ultimately, the role of a Business Psychologist is about bringing psychological expertise into the world of work.
